Title: SUPERVISORY PERFORMANCE AND ITS RELATIONSHIP TO ORGANIZATIONAL COMMITMENT, JOB INVOLVEMENT AND LOCUS-OF-CONTROL

Abstract: "First-line supervisors are perhaps the most important element of today's workforce in both the public and private sectors. Despite the key role played by first-line supervisors, they are, for the most part, ignored in the organizational literature. The lack of research on first-line supervisors represents a major gap in the field of organizational behavior and the field of public administration. The purpose of this study is to begin to fill this gap, by examining the relationships between supervisory performance and three key attitudinal variables: organizational commitment, job involvement, and locus of control.

The sample for the research was comprised of first- and second-line supervisors, employed by New York State, primarily in clerical and blue-collar occupations. Supervisory performance was assessed on eight leadership roles and on overall performance by two raters: the individual and his or her supervisor. Attitudinal measures of organizational commitment, job involvement, and locus of control were collected from each individual. Correlational analyses, analyses of variance, and regression analyses were performed to examine the relationship between supervisory performance and attitudes. Since it was assumed that attitudes are as likely consequences of behaviors as they are antecedents, each set of analyses were performed allowing for a bidirectional causal flow.

Overall, the results showed a moderate relationship between organizational commitment and supervisory performance, a weak relationship between job involvement and supervisory performance, and virtually no relationship between locus of control and supervisory performance. Despite discrepancies between self-report and supervisory ratings of supervisory performance, patterns of relationships between performance and attitudes were consistent across the two measures.

Although the focus of this study is quite different from studies examining the relationship between nonsupervisory performance and one or more of the attitudinal variables, the results regarding the relationships between performance and organizational commitment and job involvement are generally consistent with earlier work. The findings regarding locus of control and performance, however, are somewhat at variance with earlier research. The results raise several conceptual and measurement issues, suggesting directions for future research."
